本研究以成立六年以上並使用八字命理學選才經過三年以上時間驗證之七家中小企業為個案研究對象,探討中小企業運用八字命理學選才,本研究採質化深度訪談的方式進行,並以半結構式的訪談大綱來蒐集本研究所需的資料。訪談對象以企業經營者為主,共計七位。透過訪談瞭解七家受訪之中小企業運用八字命理學選才的動機、目的、方式、所面臨之困境及因應方式,最後再探討對員工之影響及對公司之影響,進行研究結果的討論。根據研究發現,歸納出結論如下:
一、中小企業運用八字命理學選才動機,涵蓋了選錯人影響留職員工的 滿意度與績效、員工配合度低是任務執行上的隱性阻力、用人不當如請神容易送神難、履歷表內容存在著真偽性問題、一般的評測工具不易測出隱藏領域等因素。
二、中小企業運用八字命理學選才目的,涵蓋了透過八字命理學的分析與預測來選對人才、適配度高的員工比學經歷和能力重要、提升選才效能以減少聘用到錯誤的人、提高內部員工的契合度等因素。
三、中小企業運用八字命理學選才方式,涵蓋了透過專業命理老師分析應徵者命盤、由企業經營者自己分析應徵者命盤、探究應徵者內在核心人格特質以提升面試效率等因素。
四、中小企業運用八字命理學選才面臨困境,涵蓋了需透過專人評價應徴者的命盤、命理老師的專業度不足影響判讀結果、八字無法量化分析影響評估人員的限制、可通知面試的人數下降、企業經營者與主管對人才取捨分岐、新進員工仍不適應公司制度限制而離職等因素。
五、中小企業運用八字命理學選才面臨困境之因應方式,涵蓋了蒐集面談及八字命理學相關資料參考佐證、儲備人才力、多花時間尋找合適人選提高人才質量、應徵者與僱主或主管的衝突性強者傾向不用、適度人力調整及提供勞動環境與資源來滿足員工等因素。
六、中小企業運用八字命理學選才對員工的影響,涵蓋了員工能自發性完成目標任務、潛在特質發揮樂在工作、啟發員工的內在學習動機、努力受肯定提升工作效率等因素。
七、中小企業運用八字命理學選才對公司的影響,涵蓋了新進員工的適應度高離職率較低、僱主與員工的理念契合提高忠誠度及留任率、提升教育訓練效益、提高管理成效並降低人力管理成本、選對人才提升營運績效、延伸八字運用在公司營運及內部管理等因素。
最後,本研究根據上述研究結果,針對中小企業、求職者及未來相關研究提出具體建議。
In this study, seven small and medium-sized enterprises (SMEs) that have been established for more than six years and have been verified by the eight-character numerology for more than three years are used as case studies to explore the use of eight-character numerology in SMEs. And supplemented with a semi-structured interview outline to gather the information needed for this study. The interviewees were mainly business operators, with a total of seven. Through interviews, we learned about the motivations, purposes, methods, dilemmas and response methods of the seven SMEs who used the eight-character numerology. Finally, we discussed the impact on employees and the impact on the company, and discussed the research results. According to the research findings, the conclusions are summarized as follows:
1. The motivation of small and medium-sized enterprises to use the eight-character numerology to select talents, including the satisfaction and performance of the selected employees, low employee cooperation is a hidden resistance in task execution, the improper use of the employer, such as asking God to send the gods easily, the content of the resume has the authenticity problem, and the general evaluation tools are not easy to measure hidden areas and other factors.
2. The purpose of SMEs in using the eight-character numerology is to analyze the selection and prediction of the eight-character numerology to select the talented and highly-adapted employees, which is more important than the academic experience and ability, and to improve the effectiveness of the selection to reduce the number of people who are employed wrongly. Improve the fit of internal employees and other factors.
3. SMEs use the eight-character numerology to select the talents, including the analysis of the applicant's life chart through professional numerology teachers, the analysis of the applicant's life chart by the business operators themselves, and the exploration of the core personal personality traits of the applicants to improve the interview efficiency.
4. SMEs are faced with difficulties in the use of eight-character numerology, covering the need to evaluate the applicant's lifeline through a special person, the professionalism of the numerology teacher to influence the interpretation results, the inability to quantify the impact of the evaluator on the eight characters, and the number of people who can be notified of the interview. Factors such as the separation of talents between business operators and supervisors, and the fact that new employees still do not adapt to the restrictions of the company system.
5. The way in which small and medium-sized enterprises use the eight-character numerology to face the dilemma includes the collection of interviews and numerology related materials reference evidence, reserve talent, spend more time looking for suitable candidates to improve the quality of talent, the conflict between the applicant and the employer or supervisor The strong tends not to use, moderate manpower adjustment and provide labor environment and resources to meet employees and other factors.
6. The impact of SMEs' use of eight-character numerology on employees has covered the staff can spontaneously complete the goal task, the potential characteristics of the play in the work, enlighten the staff's internal learning motivation, and strive to be affirmed to improve work efficiency and other factors.
7. The influence of small and medium-sized enterprises on the company's use of eight-character numerology includes high adaptability of new employees, low turnover rate, and the concept of employers and employees to improve loyalty and retention, improve the effectiveness of education and training, improve management effectiveness and reduce manpower. Management costs, selection of talents to improve operational performance, extension of the use of characters in the company's operations and internal management and other factors
Finally, based on the above findings, this study provides specific recommendations for SMEs, job seekers, and future research.
